IntroductionHealthcare IndustryHiring GuideThe future prosperity of the healthcare industry in theUnited States has been assured by three factors. Theeconomic recovery, the fact that Americans are living longerand the increasing demands of the retiring generation ofbaby boomers. Combined with the shakeup called for bythe Affordable Care Act, the landmark healthcare reform ofrecent years, the outlook is one of continued growth.Demand for healthcare services is set to swell leading toa surge of job openings. Meanwhile, the pool of qualifiedcandidates appears to be shrinking, leaving healthcareemployers and external recruiters with an intensifyinghiring crunch.A Workable Guide: Hiring for Healthcare - Page 6

It will all come down to how employers manage the emerginggap between supply and demand.Healthcare in Numbers Every 8 seconds a new beneficiary will be added toMedicare One in 3 of total new jobs in the next decade inthe US will be in healthcare The cost of a single hire in healthcare is justover 3,000 The unemployment rate is 3.9 percent and falling. The quit rate was at 1.7 % in early 2015. The number of physical therapists will expand by36% in the next decade.A Workable Guide: Hiring for Healthcare - Page 7

Recruiting hasslesThe labor shortage is the single biggest barrier to thehealthcare sector’s growth and success. The industrycontinues to experience double-digit turnover rates, withsome estimates putting the turnover at 30 percent for2014. This puts significant additional pressure on to recruitreplacements. At stake are the regulatory and professional standards forpatient care. High patient service quality, proper staffing inorder not to overburden the retained staff and remainingprofitable, are among the pressing concerns.1. Dip in supplyWith two-thirds of employers expectingto have the same or more job openings in2015, the most difficult part of the recruitingprocess lies in winning the talent race. The intensity of the competition was illustrated an annualsurvey by the job board, Indeed. It found that four of its top10 toughest positions to hire for (measured by the time aA Workable Guide: Hiring for Healthcare - Page 8

position remains unfilled) came from healthcare. Moreover, one third of the industry’s advertised positions remain openfor at least three months. Research by Wanted Analyticsrevealed the dearth of candidates, with OccupationalTherapist positions getting only 8 candidates and RegisteredNurses only 17.2. Turnover Rates1Staffing concerns are also fuelled by thehigh quit rate. This drives demand forreplacement hires. As the US economypicks up, job opportunities rise whichoffers employees more alternatives to explore. First yearturnover also remains higher than the all-industries average, indicating the need for strengthening in acquisition, onboarding and induction programs.A Workable Guide: Hiring for Healthcare - Page 9

3. Skills gapA damaging gap has emerged betweenthe industry’s standard rates of pay andjob seekers’ perceptions of the awards onoffer, leading to the so-called “hiring hangup”. On the employers’ side, candidates are perceived to belacking in education and failing to stay current with medicaland technological shifts. On the job seekers’ side, strict jobrequirements deter them from applying for positions above theentry level. To address these issues employers are being called on to deploythese hiring tactics: Raise the minimum wage Increase access to on-the-job training Drive recruitment among recent college graduates Drive a return-to-work among recent retireesA Workable Guide: Hiring for Healthcare - Page 10

Hiring practicesTechnological advancements have disrupted the wayemployers source and connect with candidates in healthcare.Social media, Applicant Tracking Systems (ATS) and digitalmarketing allow them to target “passive candidates”(potential recruits who are not actively seeking a new job) andapplicants in new ways.Job boards seem to be employers’ most effective means forreaching qualified candidates at the required scale whilesocial media is also gaining in popularity. According toLinkedin’s 2015 Recruiting Trends Report social professionalnetworks are the fastest-growing source of quality hiresglobally. Almost half of the surveyed employers use Linkedin, while 28 percent utilized Facebook and 12 percent use Twitterto advertise jobs, promote their employer brand and findpassive candidates.Healthcare hiring managers have also turned to employerbranding and culture promotion to gain an advantage. Toattract and retain staff, they purchase branded job postingsand draft detailed job descriptions that include an overview ofbenefits and a sense of company culture.A Workable Guide: Hiring for Healthcare - Page 12

The use of ATS’s is also starting to become popular amonghealthcare recruiters, with almost all recruiting firms andmost cooperations with an in-house recruiter adopting someform of ATS.The smarter outfits are trying to mirror the communitiesthey serve and deepening their pool of talent by hiring morediversely.A Workable Guide: Hiring for Healthcare - Page 13

CaseStudyCase Study - Mayo ClinicMayo Clinic has been getting it right for half a century.Their skilled and committed workforce has seen themincluded in Fortune’s Best Places to Work list for 12 yearsrunning.Mayo has put proper effort into hiring, training, developing, engaging and retaining its staff. Their physician turnover isless than 2 percent.Find out how they did it A Workable Guide: Hiring for Healthcare - Page 14

Training every member of its personnel for at least20hrs per year from technologists to heart andbrain surgeons. Providing room for personal career development byhaving people rotate in positions and giving a pushto the ones that show great leadership potential. Perks and benefits vary from a fitness classes, massages and subsidized lunches to offering 3,000 of financial assistance and scholarships fordependents.Mayo say what makes them special is how committed theyare to a “patient comes first culture”. Brent Bultema, Mayo’sdirector of recruitment strategy, says “we hire for core valuesand not just talent.”But how do you hire for cultural fit? The answer lies in arigorous behavioral panel interview process which followsthe SHARE model (situation, hindrances, actions, results, lesson learned). Sometimes they even schedule a three-dayon site visit to evaluate candidates in real-time while they’repractising, teaching and talking about their science. When itcomes to physicians a longer trial period is given.A Workable Guide: Hiring for Healthcare - Page 15

With more than 2,000 jobs open at the moment, findingqualified candidates for the hard-to-fill roles can be tricky. Toprevent its candidate pool from draining, Mayo has employedseveral approaches: A careers website with tips on how to get a job atMayo A strong online presence on all social media thatcomes with the handle “Jobs at Mayo”. An active Talent Community whose members arethe first ones to find out about a new opening andget useful career info by email. Hosting Open House events and participating inconferences. Having 5 schools in their education system fromwhich they source their future hires. Using referrals to hire around 20% of theiremployees. Promoting from within Enhancing its position in the recruitmentmarketplace by promoting a powerful constantlyevolving employer brand.A Workable Guide: Hiring for Healthcare - Page 16

All of the above don’t necessarily succeed each time, butaccording Dr Berry, the target to “Make a great investmentupfront in trying to hire the right person the first time”remains.A Workable Guide: Hiring for Healthcare - Page 17
